Recruiting and retaining academically qualified nurses in German hospitals

Although the number of newly graduates from higher educational institutions has increased over the last decade in Germany, there remains a lack of clarity on what the job profiles or positions for these graduates with a Bachelor’s and Master’s degree in nursing should look like. Newly graduated BSN in Germany have several options. Hence, how to attract Bachelor and Master-level nurses to work in hospitals - directly with patients - and retaining them in clinical practice is therefore of high relevance for Germany, particularly in light of the current nursing shortage

Objectives:

  • analyse the work satisfaction, engagement and intention to leave among academically qualified nurses (Bachelor of Science in Nursing [BSN], Master of Science in Nursing [MSN], and sub-group of Advanced Practice Nurses [APN]) compared with diploma-level nurses,
  • identify associations at the individual and hospital levels with academically qualified nurses’ satisfaction,
  • perform an in-depth analysis of hospitals’ measures on recruitment and retention (R&R) for academically qualified nurses with a focus on implementation barriers and facilitators.

Methods: Mixed methods, qualitative (interviews) and quantitative (cross-sectional survey) design

Duration: 2021 to 2024

Funding: BMBF – Federal Ministry of Education and Research
